If organisational design isn’t structure charts…what is it really about?

A client asked me this recently. Many people assume organisational design starts with boxes and lines. It doesn’t. That’s a very small part of the work. It’s usually one of the final steps, not the first. As a Fractional HRD, this is the work I love because when it’s done well, it makes a fundamental difference to how an organisation performs, functions and feels. It’s especially valuable for SMEs and scale-ups growing at pace or needing to reshape themselves to meet new demands. At its heart, organisational design is about:Clarity of purposeWhat the organisation is actually trying to achieve. Leadership coherenceEnsuring strength, alignment and consistency across the leadership team.Work What genuinely needs to get done, the real work, not the imagined work. Capability and capacityThe right skills, in the right places, at the right time. Accountability and ownership Where responsibility sits, ensuring it’s clear, not duplicated or ambiguous. Decision making Who decides what, how quickly, and with what level of empowerment. Relationships and interdependenciesHow teams connect and collaborate to ensure a seamless flow of work. Culture and behavioural normsThe unwritten rules that shape how people show up and work together. As these foundations become clear, you can explore operating model options and, ultimately, the structure that reflects all the detailed design work. The way you do it matters Not behind closed doors. Not in isolation. But in collaboration with the people who hold the real insight: the leaders, teams and role holders who live the work every day. This can also set the tone for the way the business wants to operate in the future. A clear process builds trust A well proven approach removes subjectivity, builds confidence and keeps the pace steady.
